Today, the world faced the fast changes, cyclical, and turbulence. <br /> According to the above phenomena, an organization or company must being an intelligent, strong and struggle organization for its survival. Raka (2000) said that change is the essence of life and it's not <br /> good and it's not bad. The problem is how an organization response, so the change is useful and not contrary bring destruction. Therefore, to <br /> face this situation, an organization need to be a learning organization. A company can be grown to become a smart company if that company has a set of intangible capital (virtual capital), these are i ntellectual capital, soft capital and social capital (Hartanto, 1999)., An <br /> organization needs transformation and synergistic cooperation among the members of the organization to realize those capital it's not only because the members have high potency. Tjakraatmadja (1999) noticed that the members of the organization which have human potency are not <br /> definitely succeed to build the organization virtual capital yet. Transformation process from individual potency to become group or organization virtual capital is the focus of the problem in this research, which limited on individual intellectual capital to become <br /> group or organization intellectual capital. Senge (1990) explained that transformation process needs an fertile habitat called by learning environment for being mediator to that process. Learning environment based on Senge's concept which said there are 5 (five) disciplines for an organization to become learning organization, that are Master Personal, Mental Model, System Thinking, Shared Vision and Team Learning. However an organization or a group <br /> needs mutual trust among the members as a "foundation" for something which above it can be built a synergy that has multiple values <br /> and accelerates the above transformation process. Speed happens when people at work truly trust each other (Marshall, 2000) According to the data from 3 (three) companies in Indonesia <br /> which contain 57 groups with 396 respondents, by empirical method can't prove it holistically yet, because the learning environment quality <br /> is not enough in these three companies. However by empirical method, it is prove that without based on mutual trust and work in a conducive <br /> learning environment, individual intellectual potency can become organization/group intellectual capital. text
