Based on the 2019 Employee Engagement Survey Result, the bottom three engagement drivers for PT GEOP Unit CWD are communication, training, development and career, and direct supervisor. This condition shows that the career planning and development program in PT GEOP not yet meets employee’s expectations. To improve career development satisfaction, it is important to find the root cause of career development dissatisfaction among millennials in-unit CWD and proposed a specific program to improve career development. To find the root cause, the author analyzes and synthesizes Mondy’s Career Development Methods and Lips-Wiersma Organizational Responsibility for Career Management Development and made an Organizational Career Development Tools. Using these organizational career development tools, the author conducted two focus group discussions using the Delphi technique. All participants agreed and decided that the most important tools that need to be prioritized are training and certification, with specific concentration is technical competency availability to create technical training needs analysis. Using the qualitative method with the interview as the main method to collect the data, the author attempts to build a technical competency dictionary for the Production Division of PT GEOP Unit CWD. The author chooses Production Division because it is the largest and most critical division in PT GEOP Unit CWD besides research time limitation. The competency proficiency level and template used to build the technical competency is the same template used for PT GEOP competency dictionary in 2012. There are 16 technical competencies and 3 supporting skills discovered based on the interview summary and analysis through Production Division’s KPI, technical data, and assets information. The technical competency dictionary will be very useful to establish the right training need analysis for the production division. With the right training need analysis, this program will improve employee’s satisfaction about career development in PT GEOP. In a long run, this program is expected to be one of PT GEOP's ways to retain their employees. text |
