Summary: | Tea is a commodity from agricultural sector that has potential in Indonesia as evidenced
by Indonesia as seven the world's largest producer of tea. The province in Indonesia that is
the largest tea-producing is the province of West Java. Tea production in West Java
accounts for almost 70 percent of tea production in Indonesia. One of the efforts to develop
tea production especially in West Java is to involve research institutions, and one of the
research institutes tasked with developing this mandate is the Gambung Tea and Quinine
Research Center (PPTK Gambung). During its operation, PPTK Gambung has produced
many superior tea clones and has increased the competitiveness of the national tea industry.
The success of PPTK Gambung in researching and developing tea and quinine has always
been closely related to good resources and management systems. One of the resources that
best support is human resources, especially human resources in research section who has
responsibility for conducting and developing research for the sustainability and
development businesses in PPTK Gambung. However, with the important responsibility
the number of employees in research section has a high percentage of turnover compared
to other sections, The highest percentage of employee’s turnover from the research section
reached 35.29% in 2017 and 18.51% in 2019.
Following that percentage, a high turnover rate also can indicate a low commitment from
employees to stay in the company, and some reason why employees chose to resign from
PPTK Gambung, because retirement, received job offers with higher position and nominal
salaries than current companies and felt that the salary earned was not following the
existing workload. From those aspects it can be analyzed if the company can’t meet some
of the needs of employees and creates a positive experience for the employee. Therefore,
in this research will be analyzed the influence of employee motivation and employee
experience on organizational commitment so that employees are inspired to commit and
increase their involvement in the company. This research was conducted using multilinear regression analysis to analyze the influence
of employee motivation and employee experience on organizational commitment using
primary data obtained through questionnaires to employees in the research section.
Descriptive analysis is used to analyze conditions of employee motivation, employee
experience, and organizational commitment of employees at PPTK Gambung, as well as
interview results as supporting data to analyze the root cause of low organizational
commitment using fishbone diagram analysis.
The results of the multilinear regression analysis showed that employee motivation and
employee experience had a significant positive influence on organizational commitment,
and the results of the descriptive analysis showed: employee motivation of physiological
needs in compensation, safety needs in retirement security, esteems needs in reward and
recognition; Employee experience of the cultural environment in everyone feels valued,
dedicated to employee health and wellness, the technological environment in availability
to everyone, must be improved in order to increase organizational commitment, especially
affective commitment from employees to the company.
