Summary:Scholars have argued about the role of the human capital department in contributing to a company's business. According to the previous research, examining how the human capital role focuses as a business partner is limited. This research explored how the actors and factors around the human capital department, as an ecosystem, collaborate in developing the human capital business partner role by employing a mixed-methods approach and following an exploratory sequential design. Therefore, the aim is to investigate the dynamics of the human capital department ecosystem (HCDE) and the role of HCDE in shaping the human capital business partner (HCBP) role in the consumer goods industry, further enhancing the company's performance. In the first phase, a conceptual model of the human capital department ecosystem (HCDE) was developed based on qualitative data collected from human capital expert interviews and analyzed through grounded theory. This stage uncovered eight actors and four factors, further organized into three ecosystem layers. Followed by the second phase, the quantitative study using a survey was conducted to test the relationship between the variables: the HCDE to the HCBP role and the HCBP role to the company performance. Furthermore, after the model-fit test, the quantitative results analyzed by PLS-SEM suggest that the macro, meso, and micro-layers of the HCDE positively impact the HCBP role's development, and the HCBP role positively impacts the company's performance. This study addressed some novelties by extending previous studies in the HC roles context. Moreover, by applying an ecosystem approach involving macro, meso, and micro levels, the original HCDE was developed to reflect HC role development. Moreover, this study contributes to the body of knowledge in HC management by applying an ecosystem approach to the HC department business partner role's development which also has implications for actors at HCDE levels.
