phenomenon affects various sectors, including business and the economy. One
example of a digital-based business is e-commerce. Companies compete to
maintain and or increase their position to become the top ranking. One important
factor of competition is performance. Organizations need to continue to strive to be
able to produce increased employee performance and provide comfort for
employees to be able to work well. One solution that is developing for this problem
is a remote work system or remote work. Remote working has become an
increasingly popular practice in the e-commerce industry, and many companies
have turned to this approach to attract the best talent and improve their operations.
One of the challenges of remote working for organizations is maintaining the
organizational climate. By fostering a positive and healthy work environment that
encourages innovation and professional growth. Apart from paying attention to the
organizational climate, flexible implementation of remote work is expected to
reduce work stress and can improve employee performance. However, the fact is
that remote work in research has found differences of opinion on whether it will
increase employee performance or reduce employee performance. Therefore, the
main objective of this research is to develop and empirically test a research model
that includes these four factors, then analyzed using a cross-gender perspective.
The developed model is a reflective construct. This study uses a quantitative
approach with the PLS-SEM technique. In addition, a multi-group analysis was
carried out in the study to determine differences in results in gender groups (males
and females). Data collection was carried out using a purposive sampling
technique. The survey was distributed to research respondents consisting of the five
largest e-commerce companies in Indonesia, namely Tokopedia, Shopee,
Bukalapak, Blibli, and Lazada.
The results showed that remote work flexibility has a significant positive effect on
employee performance, remote work flexibility has a significant positive effect on
organizational climate, organizational climate has a significant effect on work
stress, and found a mediating role of organizational climate on the relationship of
remote work flexibility and work stress. Meanwhile, the remote work relationship
and work stress were found to be insignificant, the relationship between
organizational climate and employee performance was not significant, and the
remote work relationship and work stress were not significant. As well as the results
of the multigroup analysis stated that in all the relationships studied ,there was not
enough evidence to accept that there were significant differences in the male and
female gender groups.
