Summary: | This study aims to develop a faculty development program to improve the teaching performance of religious higher education faculty members in Indonesia. The study used a combination of several research designs specifically the Research and Development (R&D), the Context, Input, Process and Product (CIPP) evaluation, and a system analysis research design, and conducted three phases of investigation--development needs assessment, program development, and program field testing. The research methods were descriptive, comparative and correlational. The main sources of data were questionnaires, interviews, as well as official records and handbooks. The subjects of the study were 2,238 students randomly selected from the four schools under investigation, 67 faculty members and 23 administrators. The students answered the Teaching Performance Questionnaire (TPQ). The faculty members and administrators likewise answered the TPQ and three other questionnaires, i.e. the Human Resources Management Questionnaire (HRMQ), the Leadership Behavior Description Questionnaire (LBDQ), and the Organizational Climate Description Questionnaire (OCDQ). In addition, the faculty members also answered the Teacher Personal Data Questionnaire (TPDQ).Preliminary field test result was an acknowledgement by faculty member and administrator interviewees that the proposed program was acceptable and useful on the condition that some improvement has to be made particularly the program philosophy and objectives of the Institute.The main field test results revealed that the participants showed a positive reaction and evaluation to the teaching improvement course, and the pre- and post-test data revealed that the participants successfully acquired significant score gains at .05 level in all course subjects, proving that the proposed program can successfully meet the development needs of faculty members as long as the program implementation is managed adequately. Conclusions drawn were as follows: 1) As a whole current condition of faculty members' teaching performance is on the moderate level functioning with a limited capacity and that teacher conditions and school factors are less favorable 2) Teaching performance effectiveness is a function of favorable conditions of teacher factors, school factors, and human resource management 3) The best predictor of teaching performance is length of teaching experience 4) The human resource development model is a relevant and useful means for developing a faculty development program 5) designing a faculty development program based on findings on teaching performance variables as well as teacher and school variables are workable and practical 6) The proposed program can successfully meet the development needs of faculty members on the condition that the management of implementation is adequate. |
