One of the urgent issues related to human resource is the large number of employee turnover in some companies, which directly affects the operating costs or budget allocation provided for projects. The purpose of this research is to develop a model that is capable of illustrating the factors that can affect the intention of project-based employees to quit or leave the company. Factors considered in this research are job stress, project overload, work environment, and job satisfaction. The influences of job stress, project overload, and work environment on job satisfaction are also observed. Furthermore, this research also tests the effect of the number of project assigned on the proposed model.

The survey of this study was conducted by distributing questionnaires to project-based employees. A total of 304 samples was gathered and tested according to proposed hypothesis. The samples are then divided into 2 groups, with the first group is the ones who have been working on one project (single project). The second group on the other hand, consists of the ones who have been working on more than one project at the same time (multi project). The invariance testing of the two groups is done through Multigroup SEM modeling.

The results indicate that the number of project has no significant difference between the two groups in regard to the proposed model. However, the hypothesis test results show that the proposed model behaves differently between the groups in certain relationships. It was found that the job satisfaction negatively affect the turnover intention in the first group (multi project) while not in second group (single project). The same can be said about the relationship between work environtment and turnover intention, where work environment negatively affect turnover intention in second group (single project) , but not in group 1 (multi project). text
