Summary: | Rapid change in business environment is a big challenge for various organizations, as experienced by fertilizer industry in Indonesia which are subsidiaries PT Pupuk Indonesia (Persero) or Pupuk Indonesia Group (PI Group). Changes in the business environment have an impact on the achievement of organizational performance, namely profit which tend to decrease from year to year. In response to this situation, adaptation or transformation efforts have been made. However, those efforts are still running slowly because the company's learning capabilities are still lacking.
The need for enterprise learning capabilities in the PI Group can be viewed from a multilevel learning perspective. Multilevel learning consists of three levels, which are individual learning, team learning, and organizational learning. Multilevel learning means that the knowledge possessed by everyone must be transferrable to other, furthermore to the entire organization. PI Group also needs to ensure that there is strategic alignment between the company's strategy and the learning strategy so that it can have a significant impact on improving organizational performance. Therefore, this study aims to build a model that examines the relationship of the five variables, namely organizational learning, team learning, individual learning, strategic alignment, and organizational performance. This is also supported by the results of the bibliometric analysis which states that there has been no previous research that describes the relationship of the five variables in an empirical study.
The development of the research model began with the concept of organizational learning which is linked to organizational performance. Organizational learning is also reviewed by referring to the multilevel learning concept which divides learning into individual learning, team learning, and organizational learning. Each level of learning then associated with the concept of strategic alignment in the learning function as one of the factors that influence learning ability.
This study used quantitative methods and used 67 indicators to measure the five research constructs. A total of 51 data were successfully collected from December 5th until December 30th 2022 through online questionnaire. Research Respondents in this
study included structural level employees in a PI Group member, PT Pusri Palembang. Data was processed using the PLS-SEM method with the help of SmartPLS software.
The results showed that there was a positive and significant relationship between learning levels, namely the individual level to the team level, the team level to the organizational level, and the individual level to the organizational level. Organizational learning has a positive and significant influence on organizational performance. Strategic alignment has a positive and significant effect on individual learning, but not on team learning and organizational learning.
This study has a theoretical contribution to the concept of organizational learning and multilevel learning. To improve organizational performance, learning in an organization can be built through three levels of learning with strategic alignment as input.
